    Title: 矩陣式組織設計與管理之研究

    Abstract: 論文提要
    伴隨環境因素的轉變,組織也受到相當的影響和衝擊,是以從傳統層級節制、功能分部化的角度來觀察及研究組織,也漸漸難以涵蓋組織中錯綜複雜的現象。本文的研究,乃將矩陣式組織視為一種不同於傳統式組織的建構類型,並以此來探討其設計與管理,以釐清有關的概念,能對組織設計和管理方面有所助益。
    本文採文獻分析法進行研究,全文分六章,約六萬餘言,各章內容如下:
    第一章「緒論」:說明本文研究動機、方法及結構,並介紹組織設計的意涵。
    第二章「矩陣式組織的意義及類型」將矩陣式組織視為一種建構類型,釐清其基本要件,並討論相關名詞,及介紹矩陣式組織的分類。
    第三章「矩陣式組織設計的背景」從組織外環境快速變遷、組織資源的稀少、傳統式組織的困境及組織發展上的需要等四個角度,討論矩陣式組織設計的背景因素。
    第四章「矩陣式組織的管理:組織結構面的探討」從維持權力的平衡、訊息系統的建立、組織衝突的協調、廣泛授權的決策等四個角度,探討矩陣式組織的管理。
    第五章「矩陣式組織的管理:人員行為面的探討」從複雜而頻繁的互動關係、角色模糊與角色衝突、不確定性與不安全感等三個角度,探討短陣式組織的管理。
    第六章「結論」分別陳述本文的研究發現與建議,檢討與展望。
    本文研究結論認為,矩陣式組織在結構上、成員互動關係上,均遠較傳統式組織複雜,並非所有的組織都需要此種結構,此種結構也非解決所有問題的萬靈丹。另者,在採用此種組織結構設計之前,必須先充分了解其基本的概念、適用的背景,以及伴隨而來的各種管理上的問題,權衡得失而審慎考量,若貿然採用此種組織型態,不但無法蒙其利,反將造成更多的問題。
