    摘要: 隨著高等教育快速變遷,制度與人力結構隨之改變,學生角色也日益多元,面臨更多適應上的挑戰。學生兼任校內助理已成常態,其不只是知識的學習者,也需肩負更多責任。儘管制度上已有部分改善,但學生需求與實務之間仍存在差距,使校園工作環境尚有諸多挑戰。本文從學生觀點出發,結合角色理論與因應策略,聚焦兼任教學助理之實務經驗,探討其所面對的問題和挑戰。基於此,研究目的如下:一、探討學生如何界定與認知「學生」和「兼任助理」兩種角色關係;二、探討其面臨的挑戰和應對方式;三、提供多元發展方向,促進學術與實務之對話,期盼改善學生兼任助理之運作情形。
    本研究採半結構式訪談法,對象為本校曾任教學助理且有角色衝突經驗之碩博士生。研究結果顯示,學生普遍缺乏角色覺察與調適能力,而學校制度與管理亦仍待完善,而在難以有效回應實務需求之情況下,導致學生在角色轉換中出現失衡。據此,本文提出以下建議:一、學校應建立系統化的回應機制,整合資源以提升工作效率;二、簡化行政流程並發展多元的培訓課程,強化兼任助理專業能力;三、協助學生釐清角色,增強其信心與認同;四、打造心理健康支持環境,協助學生因應多重角色壓力,營造信任且友善的校園工作氛圍。
    With the rapid changes in higher education, the system and the human resources structure are changing, and the roles of students are becoming more and more diversified, facing more challenges of adaptation. It has become a common phenomenon for students to work as campus assistants, who are not only learners of knowledge, but also need to take on more responsibilities. Despite the improvement in the system, there remains a gap between the practice and the needs of students, which makes the campus working environment more challenging.
    From the perspective of students, this study focuses on the practical experiences of part-time teaching assistants and explores the problems and challenges they face by combining role theories and coping strategies. The objectives of the study are as follows: (1) to explore how students define and recognize the relationship between the roles of “student” and “part-time assistant”; (2) to explore the challenges they face and how to cope with them; and (3) to provide diversified directions for development and to promote academic and practical dialogues in the hope of improving the operation of part-time student assistants.
    The study adopted semi-structured interviews with students of graduate and doctoral programs who had experience as teaching assistants and had role conflicts. The results of the study showed that students generally lacked the ability to recognize and adapt to different roles, and the school system and management even needed to improve, which resulted in an imbalance in the role transition process without effectively responding to the practical needs of the students.
    Accordingly, there are following suggestions. Firstly, the school should establish a systematic response mechanism and integrate resources to enhance work efficiency. Secondly, it should simplify the administrative process and develop diversified training courses to strengthen the professional competence of assistants. Further, assist students to clarify their roles and increase their confidence and identity. At last, we should create a mental health support environment to help students cope with the pressure of multiple roles and create a trusting and friendly working atmosphere on campus.
