    Abstract: 為瞭解無家者領域實務工作者的職業倦怠調適歷程之經驗,本研究深度訪談三位實務工作者,並以敘事研究方法個別分析三位研究參與者各自的職業倦怠調適經驗,再綜合分析得出整體經驗。

    研究結果發現:三位研究參與者雖然在同為「職業倦怠」一詞下展開的經驗各自不同,然而不同的職業倦怠經驗皆蘊含「工作者與工作關係的質變」,最終使得「工作者無法在工作世界中找到自己的位置」,走向了深層的存在危機。而無家者領域的工作環境使三位研究參與者皆經歷「在最需要停下來反思自身狀態之時,卻也是最缺乏此種反思餘裕之時」,在意識能夠反思正在經歷職業倦怠之前,身體反應常先於意識覺察,作為倦怠經驗的首要顯現場域。

    在理解職業倦怠的本質後,相應的調適即在於工作者能否「重構與工作的關係」,三位研究參與者透過看見改變的可能性、重新理解工作界線、轉變看待視角、發展日常自我照顧方法來重構與工作的關係,最終「在工作世界中重新找到自己的位置」。然而,有鑑於無家者領域缺乏反思餘裕的職業倦怠特性,因此出現如研究者暫且命名的「無意識調適」,即調適並非總是工作者清晰意識到自身處境後的主動因應,而可能出自對身心反應的自然回應。最後,研究者將職業倦怠調適歷程以七個非線性階段描繪,展現出工作者與工作關係的動態敘事。

    本研究認為應重新理解職業倦怠,職業倦怠並非僅是某種「狀態」,而是整體的存在困境,又無家者領域的職業倦怠與結構性限制、組織文化及助人文化緊密交織。基於上述的看見,研究者進一步給予政府、組織、無家者領域工作者及其他助人專業相關建議,期待身處其中的工作者能好好地被善待。
    This study explores the burnout adaptation process of practitioners working with the homeless population by conducting in-depth interviews with three professionals. Using narrative research methodology, the researcher analyzed each participant's burnout adaptation experience individually before synthesizing an overall understanding.

    The findings reveal that despite variations in their burnout experiences, all three participants underwent a "qualitative change in their relationship with work," ultimately leading to an "inability to find their place in the work environment" and a profound existential crisis. The unique work environment of homeless services created a paradoxical situation where participants "lacked the opportunity for reflection precisely when such reflection was most needed." Physical manifestations often preceded conscious awareness of burnout, serving as the primary domain through which burnout initially manifested.

    Understanding burnout led to adaptation through "reconstructing the relationship with work." The participants accomplished this by recognizing possibilities for change, redefining work boundaries, transforming perspectives, and developing daily self-care practices, ultimately "rediscovering their place in the work environment." Notably, the study identified what the researcher terms "unconscious adaptation"—natural responses to physical and psychological symptoms rather than conscious coping strategies—reflecting the limited reflective capacity within homeless services. The burnout adaptation process is conceptualized as seven non-linear stages illustrating the dynamic narrative between practitioners and their work.

    The study concludes that burnout should be reconceptualized not merely as a "state" but as a comprehensive existential challenge, particularly in homeless services where it is intertwined with structural limitations, organizational culture, and helping culture. Based on these insights, recommendations are provided for practitioners, organizations, government agencies, and psychological communities to better support those working in this field.
