Abstract: | 本研究旨在探討臺北市高級中學校長願景領導、學校組織健康與教師職務傾注之現況、相關性及其結構模式。研究方法包括文獻分析與問卷調查,調查對象為台北市高中教師。所得資料運用描述性統計、獨立樣本 t 檢驗、單因子變異數分析、皮爾森相關分析、SEM 結構方程模式分析及 bootstrap 中介效果檢定等統計方法進行分析。 基於研究結果與討論,歸納出以下主要發現: 一、高中教師對校長願景領導的感知達中高程度; 二、高中教師覺知學校組織健康知達中高程度; 三、高中師職務傾注亦達中高程度; 四、不同背景變項在長願景領導、學校組織健康與教師職務傾注上存在差異; 五、性別、年齡、任教年資、職務與學校規模對校長願景領導具有顯著差異; 六、年齡、任教年資與職務對學校組織健康具有顯著差異; 七、性別、年齡、任教年資與職務對教師職務傾注具有顯著差異; 八、校長願景領導、學校組織健康與教師職務傾注之理論模式適配良好; 九、學校組織健康在校長願景領導對教師職務傾注的影響中扮演部分中介角色。 最後,根據研究結果提出相關建議,供教育實務及後續研究參考。 This study aims to explore the current status, correlations, and structural model relationships among principals’ visionary leadership, school organizational health, and teachers’ job engagement in Taipei high schools. The research methods include literature review and questionnaire surveys, targeting high school teachers in Taipei City. Data were analyzed using descriptive statistics, independent sample t-tests, one-way ANOVA, Pearson correlation analysis, SEM (Structural Equation Modeling), and bootstrap mediation effect tests.
Based on the results and discussion, the following key findings are summarized:
1.High school teachers perceive principals’ visionary leadership at a medium-high level. 2.High school teachers recognize school organizational health at a medium-high level. 3.High school teachers' job engagement also reaches a medium-high level. 4.Differences exist in principals’ visionary leadership, school organizational health, and teachers’ job engagement across different background variables. 5.Significant differences in principals’ visionary leadership are observed based on gender, age, teaching experience, position, and school size. 6.Significant differences in school organizational health are observed based on age, teaching experience, and position. 7.Significant differences in teachers’ job engagement are observed based on gender, age, teaching experience, and position. 8.The theoretical model of principals’ visionary leadership, school organizational health, and teachers’ job engagement demonstrates good fit. 9.School organizational health partially mediates the impact of principals’ visionary leadership on teachers’ job engagement. |
