    摘要: 近年來,由於國軍內部的教育及懲罰制度改革浮現於民眾視野,開啟了懲罰制度改革及軍事審判回歸普通司法體系的兩大變革。在全募兵制推行後,因兵源短缺,招募標準降低,更進一步影響軍中的管理生態。在這種背景下,部隊主官的職務變得愈加困難,若單位領導者的領導模式又不適用於組織內部的話,更容易形成偏差行為或其他病象。
    本研究發現,組織領導者的領導模式是影響組織行為發展的重要關鍵。傳統華人文化較易產生之差序式領導,在本研究的樣本單位中因前組織領導者的不當運用,導致組織內部產生多種矛盾及衝突等負面現象。於作者繼任後,逐漸轉換為家長式領導,並於單位內根據不同的時空環境、偶發事件以及個體等因素,分別或共同運用家長式領導中的「威權」、「仁慈」以及「德行」領導加以對應,並與同仁產生良性互動,使組織朝向正向行為發展。
    家長式領導於近年來的研究大多聚焦於「威權領導」、「仁慈領導」以及「德行領導」三面向,但作者依據個人軍旅生涯經驗將此三種領導模式加入了「同理」、「自律」以及「承擔」三面向使風格更顯完整。最後作者期望本研究可提供擔任部隊領導者,領導部隊時運用更多面向瞭解被領導者的需求與心態,開啟更寬廣的領導視野,並作為後續其他相關研究的基礎。
    In recent years, the internal education and punishment system reforms of the Republic of China Armed Forces have come to the public's attention, initiating two major
    transformations: the reform of the punishment system and the return of military trials to the regular judicial system. Following the implementation of the all-volunteer military system,recruitment standards have been lowered due to a shortage of personnel, further impacting the management ecology within the military. Under these circumstances, the role of unit leaders has become increasingly challenging, and if the leadership style is not suitable for the organization, it can lead to deviant behavior or other problems.
    This study finds that the leadership style of organizational leaders is a crucial factor affecting the development of organizational behavior. In the traditional Chinese cultural
    context, the differential leadership style can easily emerge. In the sample units of this study, the improper use of this style by former organizational leaders led to various internal contradictions and conflicts. After the author took over, a transition to a paternalistic leadership style was gradually made. Depending on different temporal and spatial environments, contingencies, and individual factors, the "authoritarian," "benevolent," and "moral" aspects of paternalistic leadership were utilized either separately or in combination to address issues, fostering positive interactions with colleagues and guiding the organization toward positive behavioral development.
    Recent studies on paternalistic leadership have largely focused on the three dimensions of "authoritarian leadership," "benevolent leadership," and "moral leadership." However, based on personal military experience, the author has added three more dimensions—"empathy," "self-discipline," and "responsibility"—to these leadership styles to make them more comprehensive. Finally, the author hopes that this study can provide unit leaders with a broader understanding of the needs and mindsets of those they lead, opening up wider leadership perspectives and serving as a foundation for subsequent related research.
