    Title: 更上層樓?連鎖便利商店區域管理者光鮮亮麗的背後

    Abstract: 我國擁有極高的便利商店密度,近二十年來連鎖便利商店門市數大幅增加連帶創造了許多門市工作機會,這類因服務業擴張而產生的低階服務業工作在勞動市場中被認為是低薪且沒有職業生涯發展性,也被稱為麥工(McJob)。不過在連鎖便利商店體系中,存在著區域督導人員這樣的管理職位,擔任此職務者必須擁有門市工作經驗,這對便利商店門市職員而言會是值得期待的職業生涯發展機會嗎?本研究藉由探討連鎖便利商店區域督導人員的職業生涯發展過程,來呈現低階服務業所提供給勞動者的職涯發展機會。
    本研究以深度訪談的方式,自十二名便利商店從業人員,包括區域督導人員、儲備幹部,以及曾為區域督導者的工作經驗中,探討出以下結論:早期區域督導的培訓來源多為已有便利商店工作經驗,尋求在連鎖便利商店產業持續發展的勞動者;近年來因為組織結構與招募方式的改變,培訓來源轉變為期待快速升遷與累積知名企業管理職經驗的求職者,希望區域督導職位能成為職涯發展的跳板。但門市工作資歷在勞動市場中僅被歸為熟練的低技術工作,而區域督導人員的實際工作內容與人力資本累積偏向產業與地域專屬性,所能獲得的轉職競爭優勢有限;轉調至內部其他單位的機會存在但並不明確、升遷至職務位階在區域督導人員之上的機會稀少,造成區域督導人員在生涯發展上進退兩難的局面。
