    Abstract: 本研究係以文獻分析的方式,探討組織文化之理論基礎、內涵及變革,並依據上述分析,對組織文化管理及研究提出若干啟示。組織文化係科際整合下的產物,其理論基礎至少應包括人類學、社會學、心理學及組織行為四者。雖然組織文化之內涵可分為加工品及創造物、價值觀兩個層次,但只有後者才是文化的精髓所在。組織文化變革的過程可分為誕生及早年成長期、組織中期,以及成熟、停滯及衰退期三個階段,而組織文化在不同時期所呈現的特質亦隨之而不同。至於上述分析對管理的啟示有四:中國式組織的現代化、領導者應充分支持、變革內涵應兼顧表裏、變革歷程應妥善規劃。而其對研究的啟示有三:釐清研究旨趣、研究方法的採用應質量兼顧、文化現象的評估應涵蓋週全。
