    Abstract: 本研究旨在探討工作不安全感與成人學習動機之關係,並驗證樂觀主義是否會對工作不安全感與學習動機之關係產生干擾效果。結果顯示,工作不安全感對成人學習動機具有負向影響,且當成人知覺到愈高的工作不安全感時,對於自身之求知興趣動機會減少。樂觀主義對工作不安全感與求知興趣之關係具有負向干擾效果。本研究建議企業在市場不景氣進行員工訓練時,需特別留意員工對工作不安全感的心理知覺,並在預算限制下,將資源優先投入與提升員工「目前工作所需」知能有「直接效益」之課程,暫緩發展員工中、長期職能、短期效益不易展現或福利性課程,以藉此增強員工學習動機。
    This study aims to investigate the relationship between job insecurity and learning motivation, as well as the moderating role of optimism on this relationship. Results show that job insecurity has a negative effect on learning motivation. This means that adults perceive more job insecurity will decrease their learning motivation. Additionally, optimism significantly weakens the negative effect of job insecurity on learning motivation. When adults perceive job insecurity, those optimistic ones will actively involve in useful learning courses to adapt to the uncertain environment.
