    Abstract: 傳統的組織公民行為研究多著重以社會交換的觀點來探討行為者的動機,認為組織公民行為源於個人真心地為組織奉獻。本研究採用一個新的觀點-印象管理來檢驗教師從事組織公民行為背後的動機,了解教師是關心他人和組織利益的「好教師」還是只是為了得到他人好印象的「好演員」。此出於印象管理的組織公民行為往往都只是表現給主管看的,而不是真心樂於奉獻。此種組織公民行為的程度,往往只是達到最低要求。本研究透過印象管理的動機與策略來預測教師組織公民行為的表現,釐清此種行為並不一定是利他行為,而是出於利己的動機。另外,透過演化心理學的缺陷原則來檢驗教師會透過代價較高的組織公民行為來表現自己平時不太容易被察覺的能力,從而使自己受到重視或有更好的發展機會,由於這種行為具有一定程度的能力,所以比一般印象管理所傳遞的組織公民行為訊息更為可靠。本研究之主要研究工具為「組織公民行為量表」、「印象管理策略量表」、「印象管理動機量表」和「缺陷原則量表」。研究樣本採分層隨機抽樣的方式以區域抽取20%的學校數為樣本,抽取140校之公立國民中學學校教師,每校分別抽取教師10人,施測樣本數為1400人。資料處理部分包括信度分析、描述統計分析、相關分析、因素分析、路徑分析和階層式多元迴歸分析。基此研究調查結果,對教師組織公民行為有更全面的理解,豐富學校組織行為領域之研究,俾供相關教育管理人員之參考。
    Previous researchers have focused on motives that organizational citizenship behaviors (OCB) result from an individual`s genuine desire to help the organization or to help another individual at work based on social exchange. In this research, we take a new approach- impression management to examine the motives behind teachers’ organizational citizenship behavior, and to know whether teachers in schools truly care about others or the profit of schools (good teachers), or they just want to enhance their images at work (good actors).Our research predicts teachers’ organizational citizenship behaviors through the motives and tactics of impression management, and try to figure out this kind of OCBs is not necessary an altruism behavior, but is a behavior motivated by egoism. Besides, we use the handicap principle of evolution psychology to examine that teachers will be more likely to engage in costly OCB to signal their quality and thus have better outcomes. There are four research instruments: “Organizational Citizenship Behavior Scale”, “Impression Management Tactics Scale”, “Motives of Impression Management Scale”, and “Handicap Principle Scale.” The study utilizes a stratified random sampling method in gathering its data from 20% of the total school per region with total 140 public junior high schools, and each school select 10 teachers with a total of 1400 teachers for the whole study. Data will be coded and analyzed through reliability analysis, descriptive statistics, correlation analysis, factor analysis, route analysis and multiple regression analysis. Based on survey findings, we can have comprehensive understanding of OCB, enrich the field of school OCB, and suggestions are made for authorities’ references.
