    Abstract: 西方師徒制的相關研究已發展近二十餘年,理論概念相對較為成熟,且師徒制的效益 也受到實證研究的肯定。而近年來華人企業也廣泛採用師徒制作為員工發展的一項工 具,但目前華人組織中的師徒制相關研究,多直接援引西方之理論概念與量表,此類 研究固然可以協助研究者進行理論在地化的驗證,卻較難以發掘華人組織內師徒制的 特性。有鑑於此,本研究欲先以整合分析來了解目前華人師徒制研究的現況,初步描 繪現有研究的發展與可能的缺口。此外,本研究也針對東西文化情境對於師徒關係的 影響,提出三點可能的差異,包含角色關係、互動特性與權力距離的知覺,並期待能 以整合分析的結果作為基礎,並輔以訪談資料來加以解釋,試圖描繪華人組織師徒制 的特性與形貌。而根據本研究計畫之研究結果,除了能擴充師徒關係的理論模式。在 實務上,亦可提供華人的組織管理者合乎華人社會與企業特質的師徒關係實務建議, 以便協助華人企業能更有效地運用師徒關係制度。
    During the past two decades, mentoring researches in Western has accumulated much empirical evidence and theoretical development to support the value of mentorship within organizations. Recently, the organizations in Chinese context also use mentoring as a tool to develop and socialize employees. However, many available mentoring studies in the Chinese context focuses on applying mentoring theories and measures rather than develop an theory that highlight the elements of mentorship in the Chinese context. Unfortunately, this research approach could limit our understanding of mentoring only in the generalizability of the western mentoring theory. Such approach, however, can ignore some meaningful characteristics of mentoring in the Chinese context. To address this research gap, this project aims to understand the current status of the mentoring research in Chinese context and to indentify meaningful mentorship elements that are unique to the Chinese context. Using meta-analysis, this project will try to understand the status of the current mentoring studies and also seek the possible moderating effects. Based on result of meta-analysis, this project will both adopt in-depth interviews and literature reviews to explain the three possible differences in Chinese mentoring relationship. The result of this project could help future researchers to clarify the feature of mentoring in Chinese context.
