    题名: 稅務人員組織社會化與工作滿足之研究
    Research Concerning the Relationship Between Organizational Socialization and Job Satisfaction - in Case of Tax Officials in Taiwan

    摘要:   本研究嘗試對組織社會化之構面著手,探討各構面與稅務人員工作滿足的關係型態,本研究之目的,有下列三項:
      一、檢視稅務人員人口統計變項與組織社會化程度之關係型態。
      二、檢視稅務人員角色壓力與組織社會化程度之關係型態。
      三、檢視組織社會化程度與工作滿足之關係型態。
      依據相關文獻探討與問卷調查資料分析結果,本研究獲得下列發現:
      一、原依文獻探討,用以探討「組織社會化程度」的六個構面,在研究後發現在探討稅務人員「組織社會化程度」上,修為三個構面:「工作所需技能及資源掌握」、「支持系統之運用」、「同事關係」。
      二、原依文獻探討,用以探討「角色壓力」的四個構面,在研究後發現在探討稅務人員「角色壓力」時,僅呈現兩個構面:「角色模糊」與「工作過量」。
      三、稅務人員不同的人口統計變項中,除不同「性別」對組織社會化程度無顯著差異外,不同的年齡、年資、婚姻狀態、職等、服務單位、是否主管皆對其組織社會化程度有所差異。
      四、稅務人員角色壓力與組織社會化程度有部分相關。
      五、稅務人員不同的組織社會化程度與工作滿足呈顯著正相關。
      最後依據研究結果發現,作進一步討論與建議,以供實務及未來研究之參考。
      By using Taiwan as a case study, this thesis aims to examine the relationship between organizational socialization and job satisfaction of tax officials. The goals of this project includes:
      First, inspecting the connection between tax officials’ demographic characteristics and organizational socialization;
      Second, exploring the linkage between tax officials’ role pressure and organizational socialization; and
      Third, examining tax officials’ job satisfaction and organizational socialization.
      Based on the analysis of relevant literature and questionnaire collected, this research finds that:
      First, the six indicators used by Chao et al. (1994) to measure “the degree of organizational socialization” should be modified and simplified as three variables: (1) the professional skills and resources necessary for tax officials to perform their jobs; (2) the application of supporting system; and (3) the relationships among co-workers.
      Second, in terms of role pressure, tax officials usually will face two problems: role ambiguity and over working.
      Third, the demographic factors that will influence the degree of organizational socialization include age, seniority, marital status, rank, institution associated, and hierarchical position. The relation between gender and organizational socialization, however, is not significant.
      Fourth, the two variables─tax officials’ role pressure and organizational socialization─are partially correlated.
      Finally, there is a positive relationship between the degree of organizational socialization and tax officials’ job satisfaction.
      This thesis, according to the findings above, also proposes some suggestions and policy recommendations. Those suggestions and recommendations may pave the way for future research on organizational socialization.
