    Abstract: 隨著人工智慧技術的快速發展,全球新創企業競相投入智慧應用市場,其中以軟體為核心的 AI 解決方案公司逐漸成為資本市場矚目的焦點。在台灣,Appier (沛星互動公司) 做為首家獨角獸新創企業,聚焦於 AI 的開發與應用,並迅速擴張規模與進入跨國市場。有關該新創如何整合人力、制度與外部關係資源,並持續成長與創新的關鍵挑戰?不論是從學術上或實務上的角度來看,都有值得深入探討的必要。
    本研究源自於 Timmons 創業模型所強調的新創團隊、資源與市場機會之概念,並進一步結合了智慧資本的理論,從「人力資本」、「結構資本」與「關係資本」等智慧資本三構面出發,探討智慧資本如何在新創企業不同發展階段中動態演化,並支持其策略與商業模式的發展;同時,也探討獨角獸新創企業發展過程中的關鍵成功因素。本研究採用個案研究法,因 Appier 在台灣獨角獸新創中的開創角色,選擇其做為主要研究對象,探討其從創業初期、成長期至上市的過程。本研究最後所得到的主要結論如下:

    1. 獨角獸新創企業在創業初期會以建構人力資本為主,隨著組織發展與制度成熟,會在結構資本與關係資本的建構上逐漸加重及累積,最後,三者趨於均衡發展,並整合成競爭優勢。

    2. 獨角獸新創企業發展過程中的關鍵因素¬¬—取得資金注入、併購與策略聯盟等,不僅會促進其智慧資本構面間的流動與轉化,也會加速其內部學習與創新能力的累積。

    3.獨角獸新創企業所採取的併購行為,除了會改變其組織文化之外,也會同時促進其人力資本、結構資本與關係資本等三者的發展。

    4.獨角獸新創企業在成長的過程中,其關係資本的累積會進一步帶動人力資本與結構資本的擴張。

    5.獨角獸新創企業之智慧資本的發展,會受到市場變化與客戶需求的影響,且在回應市場變化的過程中,會不斷調整其技術人才佈局,以鞏固其競爭優勢。
    本論文最後並提出理論上的貢獻,以及實務上與後續研究上的建議。
    With the rapid advancement of artificial intelligence (AI) technologies, startups around the world are competing to enter the intelligent applications market. Among them, software-centric AI solution companies have increasingly become the focus of capital markets. In Taiwan, Appier Inc. stands out as the first unicorn startup, concentrating on AI development and applications while rapidly scaling and expanding into international markets. A key question arises: how does such a startup integrate human resources, organizational systems, and external relational resources to sustain growth and innovation? This issue warrants in-depth exploration from both academic and practical perspectives.

    This study is grounded in the Timmons entrepreneurial model, which emphasizes the interplay between entrepreneurial teams, resources, and market opportunities. It further incorporates the theory of intellectual capital, examining the dynamic evolution of intellectual capital—comprising human capital, structural capital, and relational capital—across different stages of a startup’s development. The research explores how these forms of capital support strategic and business model development, and identifies the critical success factors in the growth of unicorn startups.

    Using a case study approach, this research selects Appier as the primary subject due to its pioneering role among Taiwan’s unicorn startups. The study investigates Appier’s journey from its early entrepreneurial phase through its growth and eventual public listing. The main conclusions are as follows:

    In the early stages of a unicorn startup, the focus is primarily on building human capital. As the organization matures, structural and relational capital gradually accumulate, eventually achieving a balanced development that integrates into a competitive advantage.
    Key factors in the development of unicorn startups—such as securing funding, mergers and acquisitions, and strategic alliances—not only facilitate the flow and transformation among different forms of intellectual capital but also accelerate internal learning and innovation capabilities.
    Mergers and acquisitions undertaken by unicorn startups influence organizational culture and simultaneously promote the development of human, structural, and relational capital.
    The accumulation of relational capital during the growth phase further drives the expansion of human and structural capital.
    The development of intellectual capital in unicorn startups is influenced by market changes and customer demands. In response to these changes, startups continuously adjust their technical talent deployment to reinforce their competitive advantage.
    Finally, this paper presents theoretical contributions, practical implications, and suggestions for future research.
