    Abstract: 本研究以台灣海軍艦艇士官幹部為研究對象,聚焦於軍隊與家庭這兩個典型「貪婪機構」之間的拉扯,探討其在職家衝突中的成因與應對策略。採用質性訪談法,訪談8名具有不同背景的士官幹部,深入分析士官幹部在高壓的軍事工作環境與家庭角色期望之間的動態互動,並揭示這兩種制度對個人生活的深層影響。
    研究結果顯示,職家衝突的主要來源包括軍事勤務的不確定性、高頻率的待命壓力及軍事文化對角色行為的規範,而家庭對情感參與與角色履行的期待進一步加劇了衝突。此外,制度執行過程中的主觀裁量與缺乏規範性,增加了官兵調適角色需求的難度,特別是在勤務安排與家庭協調中出現明顯挑戰。士官幹部主要透過軍中同僚支持、家庭內部溝通以及組織政策的彈性來緩解壓力,並試圖在動態角色調適中實現平衡。
    本研究提出政策建議,國軍應推動政策與文化的協調發展,包括推動更靈活的勤務安排、提供心理健康資源以及加強家庭支持體系,藉以減少官兵的職家衝突。本研究不僅補充了台灣軍職人員職家關係研究的文獻空白,深入揭示了軍隊與家庭制度拉扯下官兵生活的動態挑戰,亦為軍事管理與政策制定提供了實證支持,強調制度與文化協調發展的重要性。
    This study examines the work-family conflicts experienced by Taiwan’s naval petty officers, focusing on the tension between the military and family as two "greedy institutions." Using qualitative interviews with eight officers from diverse backgrounds, it explores the causes of these conflicts and their coping strategies, highlighting the dual impact of these systems on individuals’ lives.
    The findings identify key sources of conflict, including unpredictable duties, frequent on-call pressures, and rigid military cultural norms, compounded by family demands for emotional involvement and role fulfillment. Ambiguities in policy implementation and discretionary practices further complicate role balancing, particularly in coordinating military duties and family needs. Officers address these challenges through camaraderie, family communication, and flexible organizational policies, striving for balance through dynamic role adjustments.
    This study recommends fostering policy and cultural alignment within the military by implementing flexible duty arrangements, enhancing mental health resources, and strengthening family support systems. It provides insights into the dynamic challenges faced by officers navigating the demands of military and family life, offering practical guidance for improving military management and policymaking.
