    Title: 工作壓力、不當督導與組織承諾關聯之研究-以南部某砲兵指揮部為例

    Abstract: 本研究係以陸軍南部某砲兵指揮部為研究對象,置研究重點於志願役軍士官兵。目的在研究工作壓力、不當督導和組織承諾之間的關聯性,並進一步分析不當督導在此關聯性中的中介效果。透過本研究,不僅有助於理解工作壓力及不當督導如何影響官兵的組織承諾,並且為國軍在人力資源管理政策上提供實務參考,以提升官兵的工作滿意度和歸屬感,減少人才流失,強化部隊的整體戰鬥力和穩定性。
    本研究發放正式問卷443份,經過整理與篩選,最終有效問卷數為427份。經統計分析後發現:
    一、工作壓力構面對軍隊官兵的組織承諾具顯著負相關影響。
    二、不當督導構面對軍隊官兵的組織承諾具顯著負相關影響。
    三、工作壓力構面與不當督導構面之間具顯著正相關影響。
    四、不當督導構面在工作壓力構面與軍隊官兵組織承諾間具部分中介效果。
    五、控制變項(人口背景)在各個構面確實存在一定差異性。
    最終根據研究結果,給予部隊適切及務實之建議如下:
    一、借鏡美軍成功模式,試行美軍MMFT,將是類課程引進並推廣,俾利軍隊官兵調適工作壓力。
    二、SMART原則結合決策管理之運用,以有效改善領導階層幹部失信問題,並增強單位內成員的信任與工作效率。
    三、視表定集會為珍寶,領導者妥慎規劃時間,有計畫地提升官兵對組織的認同和歸屬感。
    希望藉此為國軍人力資源管理提供實務上的貢獻,並助力於提升國軍部隊的人員留用率與整體戰力。
    This study targets a specific artillery command unit in the southern region of the Army, focusing on volunteer officers, non-commissioned officers, and enlisted personnel. The objective is to examine the relationships among job stress, inappropriate supervision, and organizational commitment, with a particular emphasis on analyzing the mediating effect of abusive supervision within these relationships. The findings of this research will not only facilitate understanding of how job stress and inappropriate supervision affect organizational commitment among military personnel but also provide practical insights for the armed forces’ human resource management policies. These insights aim to improve job satisfaction and sense of belonging among military personnel, reduce attrition, and enhance the overall combat effectiveness and stability of the unit.
    A total of 443 formal questionnaires were distributed in this study. After meticulous data cleaning and screening, 427 valid questionnaires were retained for analysis. Statistical analysis revealed the following findings:
    1. The dimension of job stress has a significant negative impact on organizational commitment among military personnel.
    2. The dimension of inappropriate supervision has a significant negative impact on organizational commitment among military personnel.
    3. The analysis indicates a significant positive correlation between the dimensions of job stress and inappropriate supervision.
    4. The abusive supervision dimension partially mediates the relationship between the job stress dimension and organizational commitment among military personnel.
    5. The control variables (demographic background) exhibit significant differences across various dimensions.
    Based on the research findings, the following practical and feasible recommendations are proposed for the military:
    1. Drawing Lessons from the U.S. Military's Successful Model: Promote and pilot the U.S. Military's MMFT (Mindfulness-Based Mind Fitness Training) program by introducing and extending similar courses to help military personnel better adapt to work-related stress.
    2. Application of SMART Principles in Decision Management: Effectively address issues of trust breach among leadership personnel, thereby enhancing trust among unit members and improving overall work efficiency.
    3. Valuing Scheduled Meetings as Precious Opportunities: Leaders should carefully plan and allocate time strategically to foster a stronger sense of organizational identification and belonging among military personnel.
    This study aims to provide practical contributions to the human resource management of the national armed forces and to support the improvement of personnel retention rates and overall combat effectiveness within military units.
