    Title: 校長轉型領導對學校組織創新關係之研究:以學校吸收能力為中介變項
    Relationships of Principals’ Transformational Leadership and School Organizational Innovations- School Absorptive Capacity as a Mediator

    Abstract: 本研究旨在探討國中校長轉型領導、學校吸收能力與學校組織創新之關係並檢驗學校吸收能力是否有中介效果。本研究之研究方法係屬「調查研究法」,以新北市公立國中教職員為研究母群,進行隨機抽樣之叢集抽樣。在抽樣部分,本研究一共抽取了42所學校,發出553份問卷,其後,總計回收519份有效問卷,有效問卷回收率達93.85%。在研究工具部分,使用了吳育綺 (2006)自編的「國中校長轉型領導問卷」與「組織創新問卷」以及Da’as與Qadach (2020)開發且經驗證的「學校吸收能力問卷」等三部分。經預試後分析,均顯示良好的信效度。在資料處理部分,蒐集到的正式問卷資料分別以描述性統計、獨立樣本t檢定、單因子變異數分析、積差相關、逐步廻歸分析及結構方程模式等統計方式進行分析處理,並獲致以下研究結論:
    一、校長善於透過願景擘劃與部屬潛能激發勵精圖治以達理想目標,特別是新到任校長;其中又以生理男教職員較能知覺此領導樣態:
    (一)目前校長轉型領導表現顯示中上程度,並以「建立願景與激發潛能」之表現最佳;
    (二)到校年資第1年校長轉型領導程度較高;
    (三)生理男教職員知覺校長轉型領導整體及分層面之程度較高。
    二、服務年資相異之教職員表現出截然不同的吸收能力值得深究且現況學校吸收能力擁有良好水準,再加強轉化機制以求提升組織效能與創新:
    (一)目前學校吸收能力顯示中上程度,其中以「潛在吸收能力-獲得及吸收」之表現最佳;
    (二)教職員服務年資不同知覺學校吸收能力整體及分層面之程度具有顯著差異,且生理男教職員在分層面「實現吸收能力─轉化及利用」顯著高於生理女教職員。
    三、學校能配合政策、引入相關資源添購最新資訊科技與教學設備,持續充實校內軟硬體;公立國中整體組織創新屬中上程度:
    (一)目前學校組織創新顯示中上程度,並以「設備資源創新」之表現最佳;
    (二)生理男教職員知覺學校組織創新程度較高。
    四、學校吸收能力高低決定了學校組織創新程度;當校長發揮個人魅力與關懷激勵部屬,輔以有效地轉化外部知識、應用於實際創新歷程得全面性促進組織創新:
    (一)國中校長轉型領導程度與學校吸收能力程度越高,越能提升學校組織創新;
    (二)校長轉型領導與學校吸收能力能有效預測學校組織創新,其中以「實現吸收能力─轉化及利用」最具預測力。
    最後,本研究依據研究目的、文獻探討與實證資料分析之結果,提出實務建議及未來研究方向供參考。
    This study aims to explore the relationships between transformational leadership of junior high school principals, school absorptive capacity, and school organizational innovation, and to examine whether school absorptive capacity has a mediating effect. The research method used in this study is the "survey research method" with the population being the faculty and staff of public junior high schools in New Taipei City, employing random cluster sampling. A total of 42 schools were sampled, with 553 questionnaires distributed. Subsequently, 519 valid questionnaires were collected, achieving a valid response rate of 93.85%.
    The research tools included the "Junior High School Principal Transformational Leadership Questionnaire" and the "Organizational Innovation Questionnaire," both developed by Wu (2006), as well as the "School Absorptive Capacity Questionnaire" developed and validated by Da’as and Qadach (2020). Pre-test analysis indicated good reliability and validity for these instruments. For data processing, the collected questionnaire data were analyzed using descriptive statistics, independent sample t-tests, one-way ANOVA, Pearson correlation, stepwise regression analysis, and structural equation modeling. The study yielded the following conclusions:
    1.Principals, especially newly appointed principals, excel at achieving ideal goals through visionary planning and inspiring subordinates’ potential; among them, male staff are more perceptive of this leadership style.
    2.The distinct absorptive capacities demonstrated by staff with different years of service warrant in-depth investigation, and the current school absorptive capacity is at a good level, requiring further enhancement of transformation mechanisms to improve organizational efficiency and innovation.
    3.Schools can align with policies, introduce relevant resources to purchase the latest technology and teaching equipment, and continuously enrich internal software and hardware; the overall organizational innovation of public junior high schools is at a medium-to-high level.
    4.The level of school absorptive capacity determines the level of school organizational innovation; when principals exert personal charisma, care, and inspire subordinates, coupled with the effective transformation of external knowledge and its application in the actual innovation process, organizational innovation can be comprehensively promoted.
    Finally, based on the research objectives, literature review, and empirical data analysis, practical recommendations and future research directions are provided for reference.
