Abstract: | 本研究嘗試探討工作生活品質對工作結果的影響,以及工作旺盛感在其中的中介角色。研究首先定義工作生活品質,梳理相關文獻,並使用Bieniok的需求理論作為工作生活品質的構念,涵蓋生活、社會、自我等多元構面。接著,探討工作生活品質與工作旺盛感的關係,指出當員工在工作中的需求得到滿足時,會產生更高的工作活力能量和學習動力,從而提升其工作旺盛感。這種工作旺盛感進一步促進員工的主觀幸福感、工作績效及工作家庭平衡。 本研究使用資料庫分析,資料庫採二階段蒐集資料,有效樣本383份。使用統計軟體IBM SPSS 29與SPSS AMOS 21,進行因素分析、相關分析和迴歸分析及PROCESS進行中介檢定。分析結果支持本研究假設:(1)高工作生活品質有助提升工作旺盛感,(2)工作旺盛感對主觀幸福感、工作績效、工作家庭平衡具有正向影響,(3)工作旺盛感中介工作生活品質與工作結果。最後,依據研究結果提出研究的理論與實務貢獻與限制,及未來的研究方向。 This study aims to explore the impact of quality of work and life (QWL) on work-related outcomes, with thriving at work serving as a mediating role. First, the research adopts Bieniok's Need theory to conceptualize quality of work and life, which encompasses multiple dimensions (i.e., physical, social, and self). Next, it examines the relationship between quality of work and life and thriving at work, indicating that when employees' needs are met, they experience higher work vitality and motivation to learn, thereby enhancing their thriving at work. This thriving further promotes employees' subjective well-being, work performance, and work-family balance. The study employs database analysis. The data is collecting in two stages, with an effective sample size of 383. Using statistical software IBM SPSS 29, AMOS 21 and SPSS PROCESS, factor analysis, correlation analysis were conducted and the mediation model were tested. The results of analysis support the study hypotheses: (1) high quality of work and life enhances thriving at work, (2) thriving at work positively affects subjective well-being, work performance, and work-family balance, and (3) thriving at work mediates the relationship between quality of work and life and work-related outcomes. Finally, based on the research results, theoretical and practical contributions, limitations, and future research directions are discussed. |
