Abstract: | 本研究以航空警察局所屬警察人員作為研究對象,針對職家衝突與工作滿意度之間的關係進行探討,並採用問卷調查法及深度訪談法進行質量化混合研究。 在量化研究階段,本研究採用問卷調查法,針對航空警察局警察人員進行調查,並成功回收276份問卷,以探討不同背景的航空警察對於職家衝突及工作滿意度的感受是否存在差異、警察人員的職家衝突與工作滿意度之間的關聯性、知覺組織支持對職家衝突與工作滿意度之間是否具有調節作用,透過蒐集的問卷資料經由統計編碼各變項數值,再以相關性分析、獨立樣本t檢定、單因子變異數分析及迴歸分析來探討變數間之關係,以驗證本研究之假設。 根據統計結果,本研究進一步邀請12位航空警察進行深度訪談,探討航空警察與地方警察職家衝突與工作滿意度之感受差異、職家衝突現況及尋求有效解方,同時深度探究知覺組織支持是否可以幫助警察人員更好地處理職家衝突。本研究輔以深度訪談的目的,係為了彌補量化研究在理解個體感受、觀點和情境方面可能存在的限制,深度探索參與者的獨特經驗,進一步瞭解他們的內在動機、情感反應以及具體情況,挖掘更具廣度和深度的資訊,從而提供豐富研究結果。 量化研究結果發現:(1) 不同背景的航空警察對職家衝突、工作滿意度、知覺組織支持的感受差異部分成立 (2) 航空警察的職家衝突與其工作滿意度呈現負相關(3) 知覺組織支持對航空警察的職家衝突與工作滿意度之間的關係具有調節作用不成立;質化研究結果發現:(1) 航空警察與地方警察職家衝突與工作滿意度有明顯感受差異(2)航空警察職家衝突狀況多元複雜且職家平衡失衡 (3) 職家衝突對航空警察的工作滿意度、工作表現均有產生負面影響(4) 知覺組織支持可以幫助警察人員更好地處理職家衝突。 This study examines the relationship between work-family conflict and job satisfaction among aviation police officers. It employs a mixed-methods approach, including questionnaire surveys and in-depth interviews. In the quantitative phase, a survey with 276 valid responses from aviation police officers explores differences in work-family conflict and job satisfaction across various backgrounds. It also investigates the correlation between work-family conflict and job satisfaction, as well as the moderating role of perceived organizational support, using statistical analyses. Based on the quantitative findings, 12 aviation police officers are selected for in-depth interviews to further explore disparities in perceptions of work-family conflict and job satisfaction between aviation police and local police. The interviews also address strategies for resolution and the role of perceived organizational support. Quantitative findings reveal variations in perceptions among different aviation police backgrounds and a negative correlation between work-family conflict and job satisfaction. However, perceived organizational support's moderating effect is not supported. Qualitative research indicates distinct disparities in perceptions between aviation police and local police, complex work-family conflict situations, and their negative impact on job satisfaction and performance. Perceived organizational support is found to aid in handling work-family conflict. In summary, this study investigates work-family conflict and job satisfaction among aviation police officers using a mixed-methods approach, combining quantitative and qualitative data for a comprehensive understanding. |
