    Title: 高級中等學校校長服務領導與學校組織健康關係之研究 —以學校組織溝通為中介變項
    The Study of the Mediated Effects of School Organization Communication on the Relationship Between Principals` Servant Leadership and School Organization Health at Senior High Schools

    Abstract: 本研究旨在探討高級中等學校校長服務領導、學校組織健康與學校組織溝通之關係,針對高級中等學校教師知覺前述變項進行問卷調查,並依據研究結果對教育行政當局、學校、教師及後續研究者提出建議,以作為推展校長服務領導、精進學校組織健康與強化學校組織溝通之參考。
    首先進行文獻探討並建立研究架構與工具;其次,以台北市、新北市高級中等學校教師為研究對象,透過問卷取樣進行調查,總計有效樣本 570份,分別以描述統計、t 考驗、變異數分析、相關分析以及結構方程模式等統計方法加以分析。
    依據研究結果之分析,本研究主要研究發現如下:
    一、目前高級中等學校教師知覺校長服務領導、學校組織健康與學校組織溝通的程度良好。
    二、教師覺知校長服務領導的程度,在擔任教師年資、現任職務、學校位置、全校班級規模、校長性別等背景變項具有顯著差異。
    三、教師覺知學校組織健康的程度,在性別、擔任教師年資、現任職務、學校位置、學校屬性、全校班級規模、校長任職本校年資、校長性別等背景變項具有顯著差異。
    四、教師覺知學校組織溝通的程度,在現任職務、學校屬性、全校班級規模、校長任職本校年資、校長性別等背景變項具有顯著差異。
    五、校長服務領導、學校組織健康與學校組織溝通三者之間具有中度到高度正相關。
    六、校長服務領導對學校組織健康有中度解釋力,校長服務領導對學校組織溝通有高度解釋力。
    七、校長服務領導透過學校組織溝通的部分中介效果,正向影響學校組織健康。
    最後,根據研究結果提出相關建議,提供實務應用與未來研究之參考。
    The purpose of this research is to explore the relationship between the service leadership of senior high school principals and school organization health through the lens of school organization communication. The research conducts a questionnaire survey on the aforementioned variables of teacher perception in senior high schools, based on the survey results the author offers recommendations to education administration authorities, schools, and teachers. The suggestions serve as references for the service leadership of the principal, improving the health of the school organization and strengthening the communication within the school organization:
    The research starts with literature reviews, then proposes the research methodology, uses the senior high school teachers in Taipei City and New Taipei City as the research objects to conduct surveys through questionnaire sampling. A total of 570 valid samples were collected. These questionnaires were analyzed through descriptive statistics, t-test, and variance analysis, correlation analysis and structural equation modeling and other statistical methods, respectively.
    Based on the analysis, the major findings of this research are as follows:
    1. At present, senior high school teachers perceive positively on the principals` servant leadership, school organization health and school organization communication.
    2. The teachers’ awareness of the principal’s servant leadership is related to background variables such as teacher’s seniority, current position, school location, school-wide class size, and principal’s gender.
    3. The teachers’ awareness of school organization health is related to background variables such as gender, teacher’s experience, current position, school location, school attributes, school-wide class size, principal’s seniority in the school, and principal’s gender.
    4. The teachers’ awareness of school organization communication is related to background variables such as current positions, school attributes, school-wide class size, school principal’s seniority, and principal’s gender.
    5. There is a moderate to high degree of positive correlation among the principal`s servant leadership, school organization health, and school organization communication.
    6. The principal`s servant leadership has a moderate impact on the health of the school`s organization, and the principal`s servant leadership has a high degree of impact on the communication within the school.
    7. The principal`s servant leadership mediate through the school`s organizational communication has a positive impact on the school`s organization health.
    Finally, based on the research results, suggestions are provided for applications and future research directions.
