    Title: 尋找公職的職涯信號──以社會認知理論探討公務人員的職業選擇

    Abstract: 長期以來,公職憑藉著穩定且有保障的工作特性,成為許多人的就職首選,年年有數以萬計的考生投入公職考試,爭取為數不多的缺額。但除了工作條件的選擇之外,實際上還有哪些因素足以影響公部門的職業選擇?是本研究期待了解的。基此,本研究以新進公務人員為研究對象,透過深度訪談法,了解各個受訪者選擇公職作為職業的考量歷程,並搭配社會認知理論,分別從個人與環境層次探討性格、家庭背景、學習經驗與工作條件如何對職業選擇產生影響。此外,本研究亦將受訪者依據家庭背景與學習經驗區分為4大類,並比較各分類受訪者受職業選擇因素的影響方式有何異同。研究結果發現,個人追求穩定的人格特質、家庭、學習經驗、工作條件、工作經驗、社會環境的變遷以及父母以外重要他人,皆會影響公部門的職業選擇。在環境層面的因素中,家庭、學習經驗與工作經驗的影響最為首要,甚至可進一步歸納出4種公職的職業選擇模式:職業繼承類型(家庭)、父母職業期待類型(家庭)、公行教育養成類型(學習經驗)、工作經驗影響類型(工作經驗)。本研究在理論上,結合社會認知理論的角度探討公部門的職業選擇,並以訪談資料深入了解公務人員的職業選擇初衷。實務上則透過剖析公職的職業吸引力,整理出公務人員就職動機的共同特徵,期待可為公務人力運用提供政策上的建議。
