    Abstract: 本研究立基社會交換的理論觀點,探討道德領導與員工建言行為間的關係,並檢驗情感信任與團隊成員關係衝突知覺這兩個中介機制,用來說明道德領導對員工建言行為的心理作用歷程。研究者蒐集35個企業73個團隊526份員工資料,研究結果發現道德領導對員工建言行為具有正向的作用效果,而情感信任與團隊成員關係衝突知覺在道德領導與建言行為間則扮演著中介的角色,顯示道德領導可經由部屬情感信任的提升與團隊成員關係衝突知覺的降低來激發部屬的建言行為。最後,本研究依據結果進行未來研究與管理意涵之討論。
    Drawing on the social exchange theory, this research examined the relationship between ethical leadership and employee voice behavior, and tested the mediating roles of affect-based trust and team member`s perception of relationship conflict. The data collected from 526 employees from 73 teams in 35 companies in Taiwan. The results showed that ethical leadership has a positive effect on employee voice behavior, while affect-based trust and team member`s perception of relationship conflict play the mediating roles between the relationship of ethical leadership and employee voice behavior. This indicates that ethical leadership can stimulate subordinates` voice behaviors through the promotion of affect-based trust and the prevention of perceived relationship conflicts. The contributions to both ethical leadership and employee voice behavior literature are discussed and the limitations of the current study and the directions for future research are provided.
